Employee performance in the oil palm plantation sector remains a critical concern given the industry's strategic role in Indonesia's economy, yet field operations are often hindered by weakening technical skills in harvesting, low discipline, and poor coordination among workers. Anchored in the Ability Motivation Opportunity (AMO) framework, this study examines how work motivation, work environment, and competence jointly and individually shape employee performance, using CV Mitra Tani Swadaya as the research setting. The study adopted a quantitative, explanatory research approach, drawing on a saturated sample of all 42 field workers employed by the company. Primary data were gathered through Likert-scale questionnaires and processed using multiple linear regression analysis. Findings show that, taken together, work motivation, work environment, and competence account for a substantial 91.9 percent of the variation in employee performance, confirming a significant simultaneous effect. When examined separately, however, only work motivation and competence demonstrate a meaningful positive impact, while the work environment fails to show a statistically significant contribution. These results suggest that, in the context of plantation field work, performance improvement is more strongly driven by employees' internal drive and skill mastery than by the surrounding physical or social conditions. Consequently, management strategies aimed at strengthening performance should give greater priority to motivational incentives and competency-building programs, such as recognition schemes and technical training, rather than relying solely on environmental improvements.
