Abstract

This research analyzes the influence of using the Pegadaian Digital Service application and work environment on employee productivity, with employee engagement as the mediating variable at PT Pegadaian Blimbing Branch, Malang City. The study is motivated by the gap between expectations of productivity improvement through digital transformation and actual field conditions, where employee productivity still fluctuates despite the implementation of the digital system. This is a quantitative study using a causality approach. The population and sample consisted of 70 employees, selected through purposive sampling. Data were collected using Likert-scale questionnaires and analyzed using Structural Equation Modeling Partial Least Square (SEM-PLS) with SmartPLS 4. The results show that the use of Pegadaian Digital Service increases employee engagement, while the work environment has no significant effect on engagement. Employee engagement also has no direct effect on productivity, nor do the digital application and work environment. Furthermore, employee engagement is not proven to mediate the relationship between these factors and productivity. These findings indicate that amid intensive digital transformation, limited employee technical competencies and unstable technology infrastructure are the main barriers, causing engagement to not yet be optimally translated into productivity.
